A presente dissertação descreve um estudo desenvolvido no âmbito de uma abordagem de investigação-ação, com o objetivo de compreender os riscos psicossociais e a saúde psicológica no trabalho, com vista à implementação de uma intervenção promotora de bem-estar. O estudo foi centrado na Divisão de Turismo da Câmara Municipal de Vila Nova de Gaia e seguiu três etapas: diagnóstico, intervenção e avaliação/reflexão, permitindo uma abordagem participativa e orientada para a mudança.
Para a recolha e análise de dados, foi utilizada uma metodologia mista, que combinou instrumentos quantitativos (Copenhagen Psychosocial Questionnaire - COPSOQ e Escala de Conflitos Intragrupais - ECIG) com instrumentos qualitativos (entrevistas semiestruturadas de carácter individual), proporcionando uma análise aprofundada dos fatores de risco e proteção no contexto organizacional.
Os resultados evidenciaram que os principais fatores de risco incluem exigências cognitivas e emocionais, falta de autonomia e previsibilidade, bem como dificuldades na comunicação interna. Com base nestes dados, foi implementada uma intervenção composta por sessões psicoeducativas orientadas para o reforço das competências de comunicação, gestão de conflitos e planeamento, contribuindo para a melhoria tanto do clima organizacional como do bem-estar e da saúde psicológica dos trabalhadores. Estes resultados reforçam a importância de uma abordagem integrada e participativa na promoção de ambientes de trabalho saudáveis e sustentáveis.
This dissertation presents a study developed within the framework of an action research approach, aiming to understand psychosocial risks and psychological health in the workplace, with a view to implementing an intervention to promote well-being. The study focused on the Tourism Division of the Vila Nova de Gaia City Council and followed three main phases: diagnosis, intervention, and evaluation/reflection, allowing for a participatory and change-oriented process. A mixed-methods methodology was used for data collection and analysis, combining quantitative instruments (Copenhagen Psychosocial Questionnaire - COPSOQ and the Intragroup Conflict Scale - ECIG) with qualitative tools (individual semi-structured interviews). This provided an in-depth analysis of risk and protective factors in the organizational context. The results indicated that the main psychosocial risk factors included high cognitive and emotional demands, lack of autonomy and predictability, as well as difficulties in internal communication. Based on these findings, a psychoeducational intervention was implemented, consisting of group sessions designed to strengthen communication, conflict management and planning skills, contributing to improvements in the organizational climate and in workers’ psychological well-being. Overall, the results highlight the relevance of an integrated and participatory approach in the promotion of healthy and sustainable work environments.
